题目:To Grant or Not to Grant: An Examination of the Act of I-Deal Request, Exchange Signal Consistency, and Dissonance in Managerial Decision-Making

Idiosyncratic deals (i-deals) are motivational tools used by managers to retain key talent, but the nuances of i-deal requests and managers’ decision to grant such deals remain underexplored. Drawing on a theoretical integration of social exchange theory and cognitive dissonance theory, we propose and test the act of an i-deal request as a function of two i-deal types (financial versus task-related) and two framing styles (gain versus loss) that signal the requester’s socio-economic exchange with the employer. Further, we propose that the (in)consistency of exchange signals from i-deal type and framing predicts managers’ willingness to grant the i-deal through the mediating role of dissonance. Across three experiments (Studies 1, 2, and 4), we found that i-deal types and framing signal different levels of socio-economic exchange. We also found evidence that exchange signal inconsistency affects dissonance that, in turn, reduces request granting. In Study 3, we manipulated dissonance and showed that dissonance predicts the managerial granting of i-deals. Finally, we found support for the proposed model while testing alternative mechanisms. Collectively, our findings demonstrate that exchange signal consistency operates through dissonance to influence managerial granting of i-deal requests.

Amanuel G. Tekleab,韦恩州立大学商学院组织管理系教授,研究兴趣包括雇佣关系、社会交换、团队特征和流程、组织变革、培训和发展等。Amanuel教授的学术论文发表于国际顶尖学术期刊,如International Journal of Human Resource Management,Journal of Business Ethics,Journal of Business Research等。此外,他还担任Journal of Business Research、Group & Organization Management杂志的副主编。由于在学术领域的卓越贡献,他获得了多项殊荣,包括2015年管理学会(AOM)年会社会问题分会最佳会议论文奖等。
